Abstract

In dieser Arbeit wird untersucht, wie Produktivitätsfortschritte in Organisationen durch die Verbesserung bestehender Organisationsstrukturen erzielt werden können. Ein Teil des Wissens über diese organisatorischen Verbesserungen erwerben Mitarbeiter auf lokaler Ebene durch die Ausführung von Tätigkeiten. Die Realisierung der Produktivitätsfortschritte beruht deshalb auf der Kommunikation der Verbesserungsmöglichkeiten an zentrale Instanzen, die die Änderungen umsetzen können. Da die Mitarbeiter durch die Weitergabe ihres Wissens häufig einen Nutzenverlust erleiden, müssen Organisationen die Offenbarung von Verbesserungen durch Anreize fördern. Es wird analysiert, welche Anreizinstrumente für die Motivation der Mitarbeiter zur Offenbarung von Wissen geeignet sind und wie die zugehörigen Anreizschemata gestaltet werden müssen. Zunächst werden finanzielle Anreizschemata für Verbesserungsvorschläge betrachtet. Anschließend wird die Wirksamkeit alternativer Anreizinstrumente untersucht, welche der Organisation keine Kosten verursachen. Insbesondere wird analysiert, wie durch eine Restrukturierung der Organisation in Form einer Umverteilung von Budgets und Verantwortung geeignete Anreize für die Offenbarung von Verbesserungen implementiert werden können.

Translation of abstract (English)

In this thesis I examine the possibilities to raise productivity by organizational improvements. A part of the knowledge about such productivity improvements has often been accumulated by the employees of the organization. In order to achieve productivity gains, the employee`s knowledge must be communicated to the management. Since the implementation of organizational improvements may reduce the utilities of the employees, employees must be compensated to reveal their knowledge. The thesis analyzes incentive schemes for knowledge revelation. First, monetary incentives like bonus payments are considered. Second, non-monetary incentive schemes are analyzed. In particular, I show that restructuring activities, i.e. the reallocation of tasks and budgets can be used to motivate agents for productivity improvements.
