Abstract

Increasing complexity in the work environment introduces new demands to organizations. Hence, maintaining the ability to act in complex environments is one of the great challenges of the future. Research showed that the ability to handle complexity predicts job performance even beyond gen-eral mental ability (Danner, Hagemann, Schankin, et al., 2011). In this dissertation four studies with a total of 280 participants were conducted in order to analyze if complex problem solving (CPS) is associated with indicators of occupational health (job satisfaction and emotional exhaustion) as well as work-life-balance (WLB), which was considered to be a job-unspecific complex problem. The results indicate a positive relationship between CPS and job satisfaction as well as a negative relationship with emotional exhaustion. Concerning WLB, the relationship was stronger with work-to-family-conflict (WFC) than with family-to-work-conflict (FWC), but overall results were mixed. In line with the assumptions of the transactional stress model (Lazarus & Folkman, 1984), working on a complex problem provoked a stress reaction which was even higher if CPS-competency was low. The stress reaction itself correlated with unfavorable outcomes such as higher psychological strain, higher WFC, lower satisfaction with WLB and higher emotional exhaustion. These relationships were even stronger for people with high emotion-focused coping. In contrast, CPS did not influence the relationship between psychological demands and strain in the workplace. Furthermore, the results indicate that transformational leadership as well as the combination of high demands and high decision latitude (job-demands control model, Karasek & Theorell, 1990) promote CPS-competency. In addition, two alternative instruments for the assessment of CPS were developed and validated in order to enable more efficient testing in the organizational context. Despite of low retest reliability, the self-assessment scale proved to be a valid CPS indicator. Contrary to expectations, the situational judgement test did not prove to be a more precise CPS measure. Overall, the results indicate that CPS can be understood as a practical skill when dealing with complexity. Furthermore, a scenario for the assessment of collaborative problem solving (CoPS) was developed based on the interaction with simulated agents. The results of a validation study are promising and prove the scenario to be a valid instrument. All findings are discussed and implications for practitioners as well as for future research are derived.
