Abstract
Organisationsentwicklung (OE) ist in modernen Großorganisationen eine Selbstverständlichkeit geworden: Immer mehr Organisationen nehmen die Dienstleistungen von spezialisierten Beratern in Anspruch oder stellen eigenes Personal dafür bereit. Dennoch ist die Diskussion innerhalb der OE-Szene über die zukünftige Bedeutung ihres Betätigungsfeldes ist durch eine eigentümliche Blässe und Selbstzweifel geprägt, von ‚Verwässerung’, ‚Marginalisierung’ und ‚gescheiterter Professionalisierung’ ist die Rede. Die Studie fragt nach den beruflichen Handlungslogiken und Selbstbildern derjenigen, die als Experten für OE-Dienstleistungen in den Organisationen auftreten. Differenzierungstheoretische, professionstheoretische und institutionentheoretische Perspektiven werden herangezogen, um Organisationsentwicklung als Funktion, als Beruf und als Ideensystem zu beschreiben und die Möglichkeiten der Etablierung des OE-Ansatzes auszuloten. Dabei zeigt sich, dass das Vorhandensein von OE-Abteilungen keineswegs automatisch zur Implementierung OE-spezifischer Verfahrens- und Sichtweisen führt, sondern dieses an bestimmte institutionelle und personelle Voraussetzungen geknüpft ist.
Translation of abstract (English)
Organization Development (OD) has come to be a matter of course within modern companies: There is an increasing tendency to claim the services of specialized consultants, or to employ internal organization developers. However, the discussion within the professional field of OD about its future relevance is characterized by reluctance and self-doubt, speaking of dilution, marginalization, and failure of professionalization. The study approaches the professional logic of action and the self-perception of those, who perform as experts for OD services within the organizations. Theoretical perspectives of differentiation, professionalization and institutionalization are employed in order to describe Organisation Development as function, profession and system of ideas. Further more the study addresses the contingencies to further establish the OD approach to organizational change. It will be shown, that the existence of OD departments does not necessarily result in the implementation of OD-specific approaches and perspectives. In fact further institutional and personal requirements have to be met.
